Why HR and L&D Needs Learning Analytics More than Ever

98% course completion. Shiny certificates. Happy spreadsheets. But when the CEO asks, “What actually changed?" suddenly everyone needs a coffee. Learning analytics helps HR and L&D move beyond counting courses to proving real business impact. Because completing training is nice. Showing that it actually worked? Now that’s a flex.

“If you can’t measure it, did it ever happen?”

Ok, that’s a little dramatic intro.

People attended the training. The LMS says 98% completion. Everyone received their shiny certificate. The mandatory compliance boxes have been enthusiastically ticked.

Wonderful!

But then comes the awkward question from the CEO. “So…. What changed?”

Cue the uncomfortable silence.

For years, HR and L&D teams have been measured by activity. Number of courses delivered. Training hours completed. Attendance rates. Completion percentages. But organisations today aren’t investing in learning just to keep calendars busy. They’re investing because they expect results.

And that’s exactly why learning analytics has become one of the most important capabilities HR and L&D can have. Because learning is no longer just about delivering training. It’s about proving that learning is moving the business forward.

What Exactly is Learning Analytics?

Let’s clear up one common misunderstanding.

Learning analytics isn’t just a fancy dashboard filled with colourful charts that nobody looks at after the quarterly meeting. Learning analytics is the process of collecting, analysing and interpreting learning data to understand how people learn, how learning impacts performance, and where improvements should be made.

Think of it as turning learning data into business intelligence. Instead of asking, “Did employees finish the course?”, start asking these questions:

· Which departments have the biggest capability gaps?

· Which learning programmes actually improve performance?

· Are new hires becoming productive faster?

· Are managers developing future leaders?

· Which skills are growing, and which are quietly disappearing?

Suddenly, learning stops being an expense. It becomes evidence.

Why Completion Rates Aren’t Enough Anymore

Most of adults these days have at least once in their lifetime subscribed to a gym membership. Imagine hearing one says 6 months after subscribing to one, proudly exclaiming “Hey I’ve visited the gym 47 times since I subscribed it!”. Ok, congratulations! But… did you get healthier? Did you become stronger? Did your blood pressure improve?

Nobody celebrates gym attendance without caring about the outcome. Yet that’s exactly how many organisations still measure learning. High completion rates don’t automatically mean high capability. People can complete an entire course while mentally planning for tonight’s dinner.

Learning analytics shifts the conversation from participation to performance.

From “Training Department” to “Strategic Business Partner”

This is where HR and L&D begin to earn a seat at the leadership table. Learning analytics helps answer business questions that executives actually care about.

For example:

· Workforce Readiness

Do employees have the skills needed for upcoming business initiatives? If the company plans to expand into AI, automation or new markets, are people actually ready? Or are we simply hoping they’ll figure it out?

· Skills Gap Identification

Learning analytics can reveal where capability gaps exist across teams, job roles, or locations. Instead of guessing who needs training, organisations can prioritise learning investments where they’ll have the greatest impact. No more blanket training programmes for everyone. Just targeted learning where it matters most.

· Learning Effectiveness

Not every programme deserves a standing ovation. Analytics can help identify courses with low engagement, learning pathways that produce stronger outcomes, content employees revisit frequently, programmes that lead to better assessment results, and learning experiences that are quietly collecting digital dust.

The result? Better learning design, better learner experience, and better return on investment.

· Supporting Internal Mobility

One of the biggest challenges organisations face today isn’t hiring. It’s retaining good people. Learning analytics helps HR understand whether employees are building the skills needed for future roles.

Instead of asking “Why did they resign?”, you can ask earlier, “Do they see future here?”. That’s a much better conversation to have.

Learning Analytics Helps HR Speak the Language of Business

Let’s be honest. Senior leadership doesn’t usually wake up wondering about course completion percentages. They’re thinking about things like productivity, revenue, customer satisfaction, operational efficiency, innovation, employee retention, and business growth.

Learning analytics creates the bridge between learning activities and these business outcomes. For example, instead of saying, “We launched 25 learning programmes this quarter.”, imagine saying, “Sales teams who completed the product certification closed deals 18% faster.” Or “Employees who followed the onboarding pathway reached productivity three weeks earlier.” Or “Managers who completed leadership coaching showed higher employee engagement scores.”

Now HR and L&D isn’t reporting activity. They are demonstrating business impact. And that’s a very different conversation.

Predictive, Not Just Historical

One of the most exciting things about modern learning analytics is that it isn’t only about looking backwards. It can also help organisations prepare for what’s coming next.

Patterns begin to emerge. Perhaps employees who struggle in onboarding are more likely to leave within six months. Maybe certain teams consistently fall behind on critical certifications. Perhaps high-performing employees share similar learning behaviours.

These insights allow HR to intervene earlier rather than reacting after problems appear. It’s the difference between reading yesterday’s weather report and carrying an umbrella before the rain starts.

How Nixfon Learning Helps You Turn Data into Decisions

At Nixfon Learning, we believe learning data should never live quietly inside an LMS dashboard waiting for someone brave enough to click “Export to Excel”. The real value isn’t the report itself. It’s knowing what the report is telling you.

We work with HR and L&D teams to move beyond simply implementing a learning platform. We help organisations define the right learning metrics, align learning initiatives with business goals, and build reporting strategies that answer the questions leaders actually ask.

Whether you’re trying to understand learner engagement, identify skills gaps, improve programme effectiveness, or demonstrate learning ROI, we’ll help you make sense of the data, so it becomes a strategic asset instead of another monthly report.

Powered by Docebo LMS

As a trusted Docebo implementation and consulting partner, Nixfon Learning helps organisations unlock the full reporting and analytics capabilities within the platform.

With Docebo, organisations can gain visibility into insights such as:

· Learner engagement and content effectiveness

· Course completion trends

· Training progress across departments, locations, and job roles

· Certification and compliance status

· Learning plan effectiveness

· Assessment and quiz performance

· Course popularity and content usage

· Skills development progress

· Custom dashboards tailored for HR, L&D, managers, and business leaders

More importantly, these reports aren’t just numbers on screen. They provide the evidence needed to make smarter learning decisions, support workforce planning, optimise learning investments, and demonstrate how learning contributes to business success.

Because at the end of the day, learning analytics isn’t about collecting more data. It’s about giving HR and L&D the confidence to walk into the boardroom with something even more valuable than a completion report.

A story backed by evidence.

Till we meet again in the next episode!
